Het doel van deze thesis is om inzichten te verwerven in de relatie tussen ervaren regelmogelijkheden en de werkuitkomsten welzijn en creativiteit van een HR manager in de zorgsector. Deze masterproef kan relevant zijn voor verder onderzoek naar het belang van regelmogelijkheden, om werknemers zo binnen hun functie op de juiste manier te ondersteunen. Momenteel wordt dit belang aan regelmogelijkheden onvoldoende erkend. Een uitgebreid onderzoek naar de effecten van deze regelmogelijkheden op verschillende werkuitkomsten kan, binnen de juiste steekproef (N=246), interessant zijn. Aan de hand van de Work Design Questionnaire, de UBOS-A vragenlijst en een 13-items vragenlijst rond creativiteit, kon ik een enquête vormen om vooropgestelde theorieën en hypotheses in de praktijk te toetsen. Statistische analyses werden uitgevoerd om de waarde, in termen van betrouwbaarheid en validiteit, van dit onderzoek na te gaan. Er werden verschillende relaties gevonden tussen de regelmogelijkheden autonomie, taakbelang, taakvariatie en feedback op de diverse subschalen van burnout en op creatieve performantie. Autonomie en feedback hebben algeheel de grootste effecten op welzijn en creativiteit binnen dit onderzoek. Daarnaast is het frappant dat de relaties tussen taakidentiteit als regelmogelijkheid en de uitkomsten welzijn en creativiteit binnen dit onderzoek statistisch niet onderbouwd werden.

Étude. L’objectif de ce mémoire était double. D’une part, il s’agissait d’examiner si le capital psychologique contribue à renforcer les effets positifs que le support social impulse en termes d’engagement au travail, ceci au travers du processus motivationnel, la partie du Job Demands-Resources Model (JD-R) (Demerouti, Bakker, Nachreiner & Schaufeli, 2001) qui s’inspire plus spécifiquement de la psychologie positive. D’autre part, l’enjeu était de tester si le capital psychologique exerce un effet protecteur vis-à-vis des impacts délétères de demandes de travail actuelles sur le niveau de burnout, ceci au travers du processus énergétique, enchâssé quant à lui dans la partie du JD-R orientée vers la détérioration du bien-être au travail. Méthode. Il s’agit d’une étude transversale conduite sur un échantillon hétérogène constitué de 179 sujets. Nos analyses descriptives ont été effectuées à l’aide du logiciel JASP 0.11.1.0. Les tests portant sur les effets modérateurs ont été réalisés à l’aide du logiciel IBM SPSS Statistics, dans une version temporaire d’évaluation, à laquelle nous avons adjoint la macro « Process » (Hayes, 2013), dans sa version 3.5. Les résultats des tests sur les effets modérateurs ont été confirmés par le logiciel Jamovi 1.1.9.0. Résultats. Aucune des cinq hypothèses de départ n’a été confirmée. Toutefois, les résultats ont mis en évidence dix relations fonctionnant selon le canevas sur lequel ces hypothèses avaient été posées. Si dans le cadre de ces dix relations, les variables sous hypothèses et/ou leurs sous-dimensions sont impliquées de façon statistiquement significative, la direction des effets n’est pas été celle qui était escomptée. En effet, là où nous attentions des effets booster, nous n’en n’avons pas rencontrés, et là où nous attendions des effets protecteurs, nous n’en n’avons pas rencontrés non plus. Conclusions. Cette étude ne corrobore pas la littérature consacrée au capital psychologique, qui lui prête des vertus en termes de bien-être au travail. Au contraire, les résultats suggèrent que ce construit pourrait plutôt constituer, d’une part, une entrave aux effets positifs produits par le support social sur l’engagement au travail et, d’autre part, jouer un rôle d’accélérateur des effets délétères qu’exercent les demandes de travail sur le burnout.

Het doel van deze studie is een bijdrage te leveren aan de recente inzichten over de invloed van positieve werkkenmerken op het vroegtijdig verlaten van de arbeidsmarkt door verpleegkundigen. Daarnaast gaan wij na of de beleidsmaatregelen met betrekking tot het loopbaaneinde – het tijdskrediet en de specifieke regelgeving – verpleegkundigen effectief langer aan het werk houden. Binnen het theoretische kader van het Job Demands-Resources model doen wij een kwantitatief onderzoek bij verpleegkundigen uit het AZ Imelda te Bonheiden. De onderzoeksresultaten tonen aan dat positieve werkkenmerken zoals autonomie, arbeidstevredenheid en leiderschapstijl een duidelijk positieve invloed uitoefenen op het relatief nieuwe construct 'bevlogenheid'. Het verband tussen positieve werkkenmerken en bevlogenheid, enerzijds, en de gewenste pensioenleeftijd anderzijds, blijkt minder eenduidig. Naast de leeftijd zijn het voornamelijk de stijl van de leidinggevende en de specifieke eindeloopbaanregelgeving die een significante invloed hebben op de gewenste pensioenleeftijd.
